What Its Like to Transfer Internally at Work - The Muse What Its Like to Transfer Internally at Work If you told me a year ago that Iâd wind up changing jobs, thereâs no way I wouldâve believed you. I felt really lucky that my first role out of college was at a company with a mission I believed in- and I had no complaints. Fast forward and Iâm working in a completely different field as an HR Coordinator. I love my current role, even though I hadnât always been planning on it. So, what happened in between? I transferred internally from the profiles team at The Muse to a role in human resources, and the process was nowhere near as scary as I imagined it would be. That said, there were three steps that helped make the transition go smoothly that Iâd recommend to anyone contemplating a similar move. 1. I Tried the Sort of Work Iâd Be Doing First My first hint that I was interested in another field came out of a project I worked on for fun in which I helped organize a way to formally celebrate employee anniversaries. (Yes, this was something I thought was fun!) After testing it out and seeing the success, I kept going- despite the fact it was in no way a part of my role. The fact I looked forward to this was a big sign to me that I wanted to be a part of helping people feel recognized and appreciated for their time at work. Hereâs How You Can Do the Same If youâre drawn to opportunities outside of your job description, take them on. Yes, it can mean more work in the short run, but itâs a great way to find out how much you enjoy it- before you set things in motion to change roles. Not to mention, when something opens up in that other department and you want to apply, youâll have concrete examples of how you can contribute. Hanging out with my first team at The Muse in the office 2. I Talked to My Boss After I read the job description for the HR Coordinator role, I decided Iâd like to pursue it. So, my next step was to have a long talk with my manager about what it would mean if I applied- whether or not I ended up getting the job. I was torn between wanting to apply, and not wanting to leave the team that Iâd grown so close to. It was hard for me to wrap my head around the right decision since I wasnât unhappy. My manager was extremely supportive and let me know that my current position would still be there for me if I didnât end up getting this new job. Hereâs How to Have That Conversation Before you sit down with your boss, be prepared to discuss why you want to apply. Assuming youâre on good terms with your manager and he or she cares about your growth, itâll be a positive exchange (albeit a little awkward). Think of this discussion as a good time to talk about what you like and dislike about your current position. If you end up staying, youâve started a dialogue about the work youâre most passionate about, and if someone else needs to take your place, your manager has the information they need to help the team move forward. Since youâll remain working in the same vicinity, itâs incredibly important to keep this conversation positive (so no burning bridges or turning this into a venting session). That said, I know not everyone has a good relationship with their boss. So, if you think they may start excluding you from good projects if you share your desire to change roles- and then stay put- thatâs something to think about before moving forward. I Stayed Considerate of My Old Team When I found out that I got the position, I was thrilled for this new chapter to start, but also anxious. I knew why I wanted it, but since I hadnât been unhappy or actively looking for a job before applying, how would I explain it to my co-workers? Would I have to explain my move to people one by one as I ran into them at the Keurig machine? I informed the people I worked closest with first and worked with my team to make sure all of my daily responsibilities would be covered before I moved. The week before I started, my new manager sent out an email to the whole team announcing my new role (and saving me from having to explain why I was suddenly sitting at a different table). Hereâs How to Leave on Good Terms If you get the offer: Congrats! Once everythingâs official, have a conversation with your manager letting them know youâve accepted and offer up any details about the timeline. Fortunately for your team, your transition away from the role will be a little less scary since youâll still be around for any questions. Be sure you speak personally with anyone who reports to you or who relies on you to get their own job done before any wider announcements are made. If you donât get the job, spend some time thinking about what motivated you to apply and focus on ways you can grow your current role- or if thatâs not possible, ways you stretch outside of work. At most (reasonable) organizations, applying for a job internally will not affect your current role. Though, if you find yourself incredibly bummed that you didnât get it- or you do feel repercussions- it might be a sign that itâs time to explore other similar opportunities outside of your current company. My son Daniel, 10 years old, was at the starting gate in his speed suit, helmet and goggles, waiting for the signal.â3 ⦠2 ⦠1 ⦠â The gate keeper called out and he was gone in a flash, pushing off his ski poles to gain momentum. One by one, each gate smacked to the ground when he brushed by. As he neared the end, he crouched into an aerodynamic tuck to shave a few milliseconds from his time. He crossed the finish line - 48.37 seconds after the start - breathing hard. We cheered and gave him hugs.But he wasnât smiling.48.37 seconds put him solidly in the middle of the pack.I had coaching ideas. Ways I could help him get faster. While I am an executive and leadership coach, I coach skiing on the weekends and I was a ski racer myself at his age. But I held back my feedback, hugged him again and told him I loved him. Thatâs what he needed in that moment.Later though, I asked him how he felt about the race.âI never get in the top 10.âThis is delicate terrain - coaching your own kids - and I chose my words carefully.âI have two questions for you,â I said. âOne: Do you want to do better?âIf the answer is âno,â then to attempt to coach would be a foolâs errand (a mistake I have made in the past).âYeah,â he said.âHereâs my second question: Are you willing to feel the discomfort of putting in more effort and trying new things that will feel weird and different and wonât work right away?âHe was silent for a while and I let the silence just hang there. Silence is good. Itâs the sound of thinking. And this was an important question for Daniel to think about.I believe - and my experience coaching hundreds of leaders in hundreds of different circumstances proves - that anyone can get better at anything. But in order to get better - and in order to be coached productively - you need to honestly answer âyesâ to both those questions.Maybe you want to be a more inspiring leader. Or connect more with others. Maybe you want to be more productive or more influential. Maybe you want to be a better communicator, a more impactful presenter, or a better listener. Maybe you want to lead more effectively, take more risks, or become a stronger manager.Whatever it is, you can become better at it. But hereâs the thing I know just as clearly as I know you can get better at anything: you will not get better if 1) you donât want to and 2) you arenât willing to feel the discomfort of doing things differently.One senior leader I worked with became defensive when people gave him feedback or criticized his decisions. He wanted to get better, he told me, and he was willing to feel the discomfort. So I gave him very specific instructions (learned from my friend Marshall Goldsmith): Meet with each member of your team and acknowledge that you have struggled with accepting feedback and tell them that you are commi tted to getting better. Then ask for feedback - especially ways you can be a better leader - and take notes. Donât say anything other than âThank you.ââIt took every restraint muscle in my body not to get into a conversation about their comments,â he told me afterwards. âEspecially because I felt they misunderstood me at times. It was beyond uncomfortable. And I messed up a few times and had to apologize. But I did it - and they havenât stopped talking about what a welcome change itâs been.âLearning anything new is, by its nature, uncomfortable. You will need to act in ways that are unfamiliar. Take risks that are new. Try things that, in many cases, will be initially frustrating because they wonât work the first time. You are guaranteed to feel awkward. You will make mistakes. You may be embarrassed or even feel shame, especially if you are used to succeeding a lot - and all my clients are used to succeeding a lot.If you remain committed through all of that, youâll get better.I now ask those two questions before committing to coach any CEO or senior leader. Itâs a prerequisite to growth.I sat silently with Daniel for long enough that I thought he might have forgotten my question. Sitting in the discomfort of that moment, I realized that this was a new behavior for me too. Iâm used to jumping in and trying to help him. Now, I was sincerely asking him whether he wanted my help. I was honestly OK with whatever answer he gave me - and it felt a little weird. But the more I settled into the silence, the more comfortable I got with just sitting with him - which I found I loved doing.Finally, he spoke up.âI think so,â he said, âbut itâs the end of the season. A Social Robot for Every Household A Social Robot for Every Household If Richard Margolin has his way, it wont be long before a social robot will be an essential member of every household in America, maybe even the world. Margolin is co-founder and director of engineering at Dallas-based RoboKind, now preparing for the pilot production run of ZENO R25, described as the first affordable social robot. We want social robots to be available to the masses, he says. Unlike robots designed for manufacturing, medical devices, or research, social robots are imbued with characteristics that encourage social interaction with people. Until now, these robots have been so expensive that such interaction could happen only in research labs and institutions. That may change with the introduction next spring of ZENO R25, a 22-inch high, 10-pound dynamo that can grasp objects, walk, initiate conversations based on what people are doing, tell jokes, play games, detect music and dance to it, listen for a question and search for an answer online, detect faces, motions, and colors, and read QR codes and all at a cost expected to be around $2,700. Optional software, starting with educational and autism therapy modules, will be released over time for an additional fee. Educational Purpose Designing ZENO R25 took Margolin and his colleagues into uncharted territory. While still in college, Margolin began working on large humanoid robots considered to have some of the most human realistic faces. These were custom-produced and used for research, costing between $80,000 and $1.2 million. Margolin wanted to make such robots available to the masses and with broader applications. At those prices, even most universities couldnt afford them, he says. Early concept sketches of ZENO R25. Image: RoboKind About five years ago, he led the development of ZENO R50, a social robot that cost $16,000. For it, researchers both inside and outside the company (RoboKinds robot software is open source) were coming up with educational programs that could appeal to families for subjects ranging from foreign languages, reading comprehension and history, to geography, science, and math - as well as autism therapy modules designed to make an emotional connection to autistic children to help them read human emotion and social cues. But the price tag of ZENO R50 limited its market to larger institutions. [$16,000] is still a lot for the everyday person, Margolin says. Two years ago, the team committed to developing a price-conscious robot for use in public schools, special education centers, autism therapy centers and by individual therapists, hobbyists, and developers. We still wanted it to do everything, and we still wanted it to be amazing, he adds. That meant we had to get into the nitty gritty, and design some of the basics. At $16,000, there are not many restrictions on what you can put into a robot. For the R50, the team purchased high-end, off-the-shelf components, such as the motors and robot server loaders, and then designed all the sensors and motor control around them. For the R25, to cut costs, the team was able to reduce the number of motors below the waist from 12 to three while still allowing the robot to walk and turn. The R50 taught us a lot about how to design for manufacturability and how to get what we wanted out of our design, he said. Socially Interactive R25s totally redesigned walking mechanism doesnt use as much power as the R50 but allows the robot to stand without power, while the R50 will collapse without power. R25 is a little bit slower than the R50 but its also easier to work with, Margolin says, noting that the team incorporated safety features much like those found in toys since the robot would be used by children. Not that the R50 is unsafe but safety with children versus university researchers is different, he adds. What sets Robokind apart, says Margolin, is its ability to do facial expressions and its excellent socially interactive artificial intelligence. The area we focus on is all about social interaction, he says. For us this means good conversational interaction plus the facial expressions and a gesturing body. We believe that having a face on a robot is important because we communicate so much information nonverbally through facial expressions. Margolin says there are still a lot of challenges with the software, and one reason the company has made its source code open for the robot is, We hope to get a lot of hobbyists and developers interested and see what they come up with. Testing of RoboKinds educational software has started in some schools, and a large sample autism study will begin soon now that some small efficacy studies have indicated the company is heading in the right direction. So how long before such a robot becomes as essential as a mobile phone? Realistically I hope in three or four years they will start to be somewhat commonplace, and in another decade it will just be a normal thing, Margolin says. Numa doesnât buy into that. âI think it comes down to what the position is and who the company is,â he said. âYou canât trump experience.âBut as confident as he was in his skills and experience, he was equally confident in his network, which he built over the years in a personal and business nature.Now that heâs with Citrix Systems, Numa said he is much happier - not just because heâs in New York, but heâs also enjoying the experience of a smaller company. âItâs vastly different from Microsoft,â he said. âYou feel more entrepreneurial in Citrix. Air Force Assignment Policies Air Force Assignment Policies The Air Force has announced new restrictions on Permanent Change of Station (PCS) assignments, effective immediately. In an effort to save PCS dollars and to stabilize and better develop the force, new policies have been developed regarding PCS moves that will keep most Air Force personnel in one location for a longer period of time. This can be good or bad, depending on how you look at it. For the Air Force, these dollars saved can be used to recapitalize equipment, airplanes, and facilities. For Airmen, this means your families can stay in the same house for a little longer, your children can finish another year at the same school, or your spouse can continue to work at their civilian job. On the other hand, if you really want to move from a base you dislike, you will now have to wait longer in many cases. The first PCS policy change increases the time-on-station requirement needed before one can PCS from one continental United States (CONUS) assignment to another. In the past, you needed to remain at a stateside base for three years before you could PCS to another stateside base. Now, you will need to remain on base for four years before you can get a new assignment to another stateside base. All enlisted Airmen are affected by this change, as are officers in support, judge advocate, chaplain, and medical career fields. Also, most officers in rated staff positions are affected. Lieutenants, however, will need only three years on base in order to do a CONUS to CONUS move. This change in policy does not affect the time on station needed to move from a stateside base to an overseas base (12 months for first-term airmen and 24 months for all others). Airmen who get married to another Airman often seek out duty locations where they can do their Air Force job alongside their spouses. This program is called Join Spouse. The Air Force works with these couples to help them find assignments that allow them to stay together. But another change to PCS policy increases the time married couples will need to serve on station before the Air Force will pay for a move to a Join Spouse assignment location. Under the new PCS policy, Airmen must have 24 months on station before they can apply for a government-paid Join Spouse PCS. This doesnt mean itâs not possible to move sooner if manning permits, however, it just means the Air Force wont pay for the move before two years. If a suitable assignment is available prior to the 24 month period, and an Airman chooses to, he or she may pay their own way to move. This change affects both officers and enlisted. Another set of changes to Air Force policy are more indirect, but they still affect PCS moves in the service. These changes involve adjusting manning percentages at both overseas and stateside bases. At a base in the United States, for instance, manning for an AFSC (job) must now be less than 85% before the Air Force will send more Airmen there. So if Base X has authorizations for 100 aircraft maintainers, it is okay for them to have only 85 maintainers assigned. Should they fall lower than 85% manning, another maintainer could PCS in but not until then. Similar changes will happen overseas. Because the manning numbers have been changed both overseas and stateside, the Air Force will have to fill fewer vacancies, and that means fewer PCS moves. Finally, the Air Force has extended by 12 months the tours of Airmen in jobs coded as Assignment Availability Code 50 (AAC 50). Airmen affected by this change are now serving in special jobs where the Air Force initially set an absolute limit on how long they could serve. Those limits have now been increased by 12 months. If you donât know if this change affects you, check with your supervisor to determine if you are coded as AAC 50. Programs and Helpful Links In the Air Force, the Assignment Distribution System distributes personnel from command to command throughout the individuals career. Personnel distribution to specific units is done jointly adhering to the policies contained in AFI 36-2110, Assignments. When you graduate from basic military training (BMT) and Technical Training (TTGs) the base requests are considered, but the needs of the Air Force will always win â" sometimes they match. Assignments within the Continental United States (CONUS) as well as overseas and disseminated equally among the commands. There are many programs designed to assist with the Air Force personnel needs such as the Voluntary Stabilized Base Assignment Program (VSBAP), Base of Preference(BOP), and the Join Spouse to name a few. In the field of engineering, for example, women earned fewer than 20 percent of doctorates in 2014.Such gaps, however, are not the result of differences in intellectual ability. Girls currently make up over half of the United Statesâ gifted student population. If girls have the smarts needed for success in STEM, then what factors explain why they donât pursue education and careers in these fields?There are two types of beliefs that discourage girls from pursuing STEM at an early age: a) negative stereotypes about their intellectual abilities, and b) stereotypes about the people who work in STEM careers as being ânerdyâ or socially awkward.As researchers who study how stereotypes and other psychological factors can dissuade girls from pursuing careers in math and science, we believe that parents and educators can help turn things around and close the gender gaps in STEM.Combat stereotyp es about gender and intellectAs early as first grade, girls are less likely than boys to associate their own gender with intellectual ability. Given how pervasive these stereotypes are, how can parents and teachers step in and shield girls from the belief that theyâre less intellectually capable â" and therefore less suited to STEM â" than boys?Teach a growth mindsetOne potential strategy is to help girls adopt a growth mindset, or the belief that their abilities can be developed as opposed to being static and unchangeable. Negative stereotypes rest on the assumption that girls lack the innate ability needed for success. Emphasizing how skills change and develop over time challenges this belief.When promoting a growth mindset, itâs essential to convey that effort and strategies build ability, and that this is true for everyone â" not just girls. For example, a teacher or parent might say, âAnyone who wants to become good at math has to practice by doing lots of problems, es pecially hard ones that they can learn from.â Unless effort is made to seem normal for everyone, parents and teachers may unintentionally suggest that girls need to work extra hard to compensate for low ability.Teach the value of failureAnother component of fostering a growth mindset is to frame failure as a learning opportunity instead of something to be avoided or brushed under the carpet when it occurs. This can be done by focusing on the learning process â" for example, discovering where the mistakes come from and troubleshooting new strategies for the next time. When children see how their efforts have paid off, theyâll be more likely to view STEM ability from a growth perspective.Talk about successful womenStereotypes can also be challenged by exposing girls to examples of women who have succeeded in STEM.The key is to portray these women as relatable and to highlight how they became scientists, making it easier for girls to envision themselves following a similar path to success.Provide opportunities to succeedAnother strategy is to provide opportunities for girls to succeed at STEM-related tasks to begin building their confidence. For example, a teacher might frame a programming assignment as a game instead, which might help young girls feel more motivated and capable of success.Combat false stereotypes about STEMWhen children imagine themselves holding different jobs in the future, they might question whether they are similar to the people who tend to have those jobs. A mismatch between a young personâs self-concept and their impression of the members in a certain field can make the field seem like an unattractive career option.Unfortunately, media depictions of people in STEM are often narrow and perpetuate false stereotypes, such as that scientists are eccentric, ânerdyâ or âgeeky,â obsessive and detached from reality.Similarly, scientistsâ work is assumed to be lonely and isolating.
